• How we Support Neurodiverse and Disabled Educators in SEND Roles

In the SEND landscape, we rightly celebrate students with diverse needs, be that cognitive, emotional, physical, or sensory. But how often do we extend the same inclusive ethos to the teachers and support staff shaping these learning environments?

At Aura Education Services, we specialise in placing professionals within SEND settings and believe that inclusion begins with the people who lead the classroom. Supporting neurodiverse and disabled teachers and support staff can significantly enrich SEND roles, bringing unique perspectives and experiences to the classroom.

Recognising Unique Strengths Across SEND Contexts

Educators with lived experience of SEND, whether neurodivergent, physically disabled, or managing long-term health conditions, can bring with them a rich and authentic perspective to a role, which include:

    • Deep empathy and understanding of student challenges
    • Creative adaptations to teaching and behavioural strategies
    • Authenticity and relatability that fosters trust and engagement

Here at Aura Education, we believe that schools and agencies must move beyond accommodating differences to actively valuing them. This ultimately means that SEND professionals need to be supported before they’re even hired.

Here are some practical steps to building inclusive recruitment pathways within education settings:

    1. Inclusive Job Descriptions

    • Be transparent about accessibility, team culture, and flexible work practices.
    • Highlight environments that embrace support and adjustment, not just tolerance.

    2. Equitable Interview Structures

    • Offer alternatives to formal interviews or in-person assessments with candidates
    • Prioritise skill, communication style, and genuine passion for SEND.

    3. Empathetic Onboarding

    • Create welcoming induction plans with sensory, cognitive, or mobility considerations.
    • Provide mentors with SEND awareness and trauma-informed practice training.

    4. Flexible, Empowering Workspaces

    • Respect individual preferences in teaching style, physical setup, and working hours.
    • Promote autonomy and adjust workload based on ability, energy, and access needs.

    5. Ongoing Development & Advocacy

    • Offer CPD around SEND pedagogy, inclusive practice, and disability awareness.
    • Ensure SEND teachers and support staff are represented in policy decisions and strategic planning within educational settings.

    Representation and Resilience

SEND educators often build meaningful bonds with their students, which is usually grounded in a shared understanding. But they also face high risks of burnout, marginalisation, or lack of progression.

    Therefore, as recruiters, we must champion;
    • Safe spaces for disclosure and support,
    • Equitable pay and workload considerations,
    • A reframing of “reasonable adjustments” as strategic assets.

Diversity among SEND educators strengthens the entire system. When professionals are recognised for their differences, the whole community benefits, students, staff, parents and all other stakeholder within the sector.
At Aura Education Services, we don’t just match candidates with roles; we help create ecosystems where inclusion is embedded within and not an afterthought.
